With over 15 years of experience in the construction industry, civil engineer and environmental specialist Maribel Santos is an expert in occupational risk prevention and a strong advocate for gender equality. How would you describe the current situation for women in the construction industry?

The sector remains heavily male-dominated. I have personally faced discrimination, both for being a woman and due to my background. However, I firmly believe that we cannot afford to let these situations pass unnoticed—this is not just about us as individuals, but about society as a whole. The fight for equality starts with confronting these challenges head-on.

How do you assess female participation in this field?

The gender pay gap is real. Despite our skills and dedication, women in construction still earn less than our male counterparts. This not only affects our motivation but also limits our opportunities for career growth.

What roles do women typically take on in construction?

Many women work in technical roles and health and safety, but there is still a strong gender divide in manual trades. Breaking these stereotypes is crucial—we are just as capable of excelling in any position.

How do you see the future for women in the sector?

I believe things will improve, but real change requires continuous effort. Progress is possible and sustainable, as long as we work together towards our goals.

What are the biggest challenges women face in construction?

We encounter barriers such as the glass ceiling, lower wages, ineffective equality policies, and imposter syndrome, which makes many of us feel undeserving of our achievements. Additionally, being a mother or requesting reduced working hours often becomes a career roadblock.

What strategies do you think could help improve the situation?

Education in gender equality should start from an early age. Employers and recruiters must also be trained to adopt a gender-sensitive approach. Recruitment processes should be blind, evaluating only qualifications and experience without any gender bias.

What factors could support greater female inclusion in the industry?

Women bring valuable qualities to the sector, such as strong organisational skills, responsibility, and active listening. We also need more female role models in construction and leadership training to boost our confidence and self-esteem.

How do you think digital and green skills could impact female participation?

These skills are essential. Digitalisation and sustainability are not only key entry points for women but also ensure we remain competitive in an ever-evolving industry. Adapting to these changes is crucial for our future in the sector.

What message would you like to share with other women in construction?

I don’t want to be a man—I just want the same opportunities. Men need to be part of this change, because without them, progress won’t be possible. By supporting one another, we can all become stronger.
